Assurez-vous de visiter de nouveau le blogue la semaine prochaine puisque nous vous expliquerons concr\u00e8tement comment mettre ce concept en pratique!<\/em><\/p>\n\n<p>Le d\u00e9veloppement des futurs leaders est l\u2019une des activit\u00e9s les plus critiques de la gestion des ressources humaines puisqu\u2019elle est directement reli\u00e9e au succ\u00e8s \u00e0 long terme de l\u2019organisation. Malheureusement, la plupart des grandes organisations ne ma\u00eetrisent toujours pas le processus de d\u00e9veloppement des employ\u00e9s \u00e0 haut potentiel (\u00ab\u00a0<em>high potentials<\/em>\u00a0\u00bb ou \u00ab\u00a0<em>hipos<\/em>\u00a0\u00bb). En effet, une \u00e9tude du\u00a0<em>Corporate Leadership Council<\/em>\u00a0d\u00e9montrait, en 2006, qu\u2019au moins la moiti\u00e9 des 122 organisations sond\u00e9es consid\u00e9rait l\u2019\u00e9chec de cadres r\u00e9cemment promus comme un probl\u00e8me significatif. De ce fait, nombre de gestionnaires, de chercheurs et de sp\u00e9cialistes se posent la m\u00eame question\u00a0: quel est le probl\u00e8me?<\/p>\n\n<p>Une partie de la r\u00e9ponse \u00e0 cette question r\u00e9side certainement dans le fait que l\u2019objectif vis\u00e9 par l\u2019identification des\u00a0<em>hipos<\/em>\u00a0est d\u2019investir de fa\u00e7on pr\u00e9f\u00e9rentielle dans leur d\u00e9veloppement\u00a0: l\u2019organisation leur attribue plus de responsabilit\u00e9s, plus d\u2019opportunit\u00e9s de participer \u00e0 des projets importants ainsi que plus de moyens pour favoriser leur d\u00e9veloppement. Cependant, ce traitement privil\u00e9gi\u00e9 a aussi un co\u00fbt\u00a0: les comportements des\u00a0<em>hipos<\/em>\u00a0sont scrut\u00e9s \u00e0 la loupe par la haute direction et les attentes \u00e0 leur \u00e9gard sont plus importantes. Ils sont donc soumis \u00e0 une plus grande pression. De plus, ils obtiennent r\u00e9guli\u00e8rement des mandats plus complexes et des promotions plus rapides, ce qui peut pousser leurs capacit\u00e9s d\u2019adaptation et de d\u00e9veloppement au-del\u00e0 de leurs limites. Finalement, les qualit\u00e9s et habilet\u00e9s qui ont permis aux\u00a0<em>hipos<\/em>\u00a0de se d\u00e9marquer ne sont pas n\u00e9cessairement celles qui assureront leur succ\u00e8s futur\u2026<\/p>\n\n<p>Alors, comment les organisations peuvent-elles augmenter le taux de succ\u00e8s des employ\u00e9s identifi\u00e9s comme \u00e9tant talentueux? Ce n\u2019est peut-\u00eatre pas en offrant plus d\u2019\u00e9valuations, de formations ou de projets sp\u00e9ciaux, mais plut\u00f4t en leur apprenant \u00e0 \u00ab\u00a0porter attention\u00a0\u00bb au moment pr\u00e9sent, \u00e0 d\u00e9velopper leur capacit\u00e9 \u00e0 \u00eatre pleinement conscient de ce qui se passe ici et maintenant. C\u2019est ce qui s\u2019appelle la pleine conscience. Il s\u2019agit d\u2019un concept qui est m\u00e9connu par la plupart des sp\u00e9cialistes en psychologie du travail ou en gestion des ressources humaines. Cependant, celui-ci fait l\u2019objet d\u2019\u00e9tudes depuis plusieurs ann\u00e9es dans d\u2019autres sph\u00e8res de la psychologie. Les r\u00e9sultats de ces \u00e9tudes laissent croire que la pleine conscience pourrait effectivement acc\u00e9l\u00e9rer le d\u00e9veloppement des\u00a0<em>hipos<\/em>\u00a0et diminuer les risques de d\u00e9raillement de leurs carri\u00e8res. C\u2019est ce qu\u2019explorera cet article.<\/p>\n\n<div style=\"height:50px\" aria-hidden=\"true\" class=\"wp-block-spacer\"><\/div>\n\n<h4 class=\"wp-block-heading\">Qu\u2019est-ce que la pleine conscience?<\/h4>\n\n<p>Simplement, la pleine conscience se d\u00e9finit par \u00ab\u00a0\u00eatre dans le moment pr\u00e9sent\u00a0\u00bb, c\u2019est-\u00e0-dire \u00eatre totalement pr\u00e9sent et conscient de ce qui se passe actuellement. En d\u2019autres mots, cela revient \u00e0 dire \u00ab\u00a0offrir une attention totale, ouverte et d\u00e9pourvue de jugements \u00e0 la situation et au moment pr\u00e9sent\u00a0\u00bb. L\u2019\u00e9tat de pleine conscience poss\u00e8de quelques caract\u00e9ristiques inh\u00e9rentes\u00a0:<\/p>\n\n<ul class=\"wp-block-list\"><li><strong>Accent sur le pr\u00e9sent<\/strong>\u00a0: \u00catre conscient du moment pr\u00e9sent plut\u00f4t que de penser au passer, d\u2019anticiper l\u2019avenir ou d\u2019\u00eatre \u00ab\u00a0perdu dans ses pens\u00e9es\u00a0\u00bb.<\/li><li><strong>Conscience<\/strong>\u00a0: Cultiver une conscience continue de l\u2019\u00e9tat de notre environnement interne (pens\u00e9es et \u00e9motions) et de notre environnement externe.<\/li><li><strong>Pragmatisme<\/strong>\u00a0: Maintenir une attitude ouverte et d\u00e9pourvue de jugements ou de critiques face \u00e0 ce qui nous entoure. Cette attitude permet de percevoir les \u00e9v\u00e9nements comme ils sont objectivement au lieu de les interpr\u00e9ter en fonction de nos attentes ou de nos croyances. Il s\u2019agit d\u2019adopter une attitude pragmatique, ce qui n\u2019implique pas du tout de sombrer dans l\u2019indiff\u00e9rence, le d\u00e9ni ou la rationalisation\u2026<\/li><\/ul>\n\n<p>Comme la capacit\u00e9 pour la pleine conscience se d\u00e9veloppe, certains effets b\u00e9n\u00e9fiques se font ressentir (Thompson &amp; Waltz, 2007; Bauer &amp; Wayment, 2008; Brown, Ryan, Creswell &amp; Niemev, 2008; Shapiro, Schwartz &amp; Bonner, 1998)\u00a0:<\/p>\n\n<ul class=\"wp-block-list\"><li>l\u2019acceptation de soi, tant pour les qualit\u00e9s que les d\u00e9fauts, se d\u00e9veloppe;<\/li><li>le besoin de nier ou de rationaliser les faiblesses diminue;<\/li><li>la tendance \u00e0 porter son attention principalement sur les d\u00e9fauts et les limites diminue;<\/li><li>le besoin de soutenir et de d\u00e9fendre son \u00e9go et ses croyances diminue, ce qui se solde par des r\u00e9actions moins \u00e9motives ou d\u00e9fensives lors d\u2019\u00e9checs;<\/li><li>l\u2019empathie pour les autres augmente.<\/li><\/ul>\n\n<div style=\"height:30px\" aria-hidden=\"true\" class=\"wp-block-spacer\"><\/div>\n\n<p>La pleine conscience est consid\u00e9r\u00e9e comme une diff\u00e9rence individuelle\u00a0: certains individus sont plus conscients que d\u2019autres (Brown &amp; Ryan, 2003). En effet, il est possible de rencontrer au travail des gens qui sont capables de donner toute leur attention \u00e0 chaque personne qu\u2019ils rencontrent ou qui analysent chaque situation avec un regard nouveau et qui posent des questions qui ne sont pas teint\u00e9es de jugements, mais qui r\u00e9v\u00e8lent de nouvelles r\u00e9ponses.
